Chief Executive Search
CEO Executive Search
The appointment of a chief executive is the single decision a board makes that touches every other decision the organization will make.
A chief executive search is rarely a search for the most impressive résumé in the market. It is a search for the leader whose experience, judgment, and temperament match a specific strategic moment — a scale-up, a turnaround, an integration, a transition from founder-led to institutional, or a period of deliberate continuity.
Thalvern Advisory runs CEO search as a research discipline. We construct the relevant leadership universe before approaching anyone, engage accomplished executives confidentially, and assess them against criteria the board has agreed in writing. The output is a short, defensible slate with the evidence behind it.
Defining the CEO mandate
Every CEO search begins with a written mandate rather than a job description. The mandate records the outcome the appointment must produce, the conditions the incoming chief executive inherits, and the evidence the board will accept as proof that a candidate can deliver it.
This stage is where most difficult searches are won or lost. A mandate framed as 'lead the business' produces a wide, undifferentiated market. A mandate framed as 'move a founder-led business to institutional operating discipline ahead of a capital event' produces a precise, searchable one.
CEO succession
Succession is a governance responsibility, not an event. We support boards preparing for planned transitions, emergency succession scenarios, and the period in which an internal successor is being developed and tested against the external market.
Where a credible internal candidate exists, the board still benefits from knowing what the external market offers. Benchmarking that candidate against the relevant external universe strengthens the eventual decision whichever way it goes.
External versus internal leadership
Internal appointments carry continuity, institutional knowledge, and lower cultural risk. External appointments carry fresh perspective, new networks, and experience the organization does not currently hold. Neither is inherently superior.
Our role is to make the comparison explicit: what the internal candidate would need to acquire, what an external appointment would need to absorb, and which risk the board is better placed to manage.
CEO market mapping
Before outreach begins we map the leadership universe: sitting chief executives, division and business unit presidents, chief operating officers ready for a first CEO role, and leaders in adjacent sectors whose experience transfers.
Mapping produces more than a list of names. It produces an accurate view of availability, motivation, compensation expectations, and the competitive dynamics the board is hiring into.
Executive assessment
Candidates are evaluated against explicit leadership, strategic, functional, and cultural criteria drawn from the mandate. Assessment is documented, evidence-based, and comparable across the slate.
We look for demonstrated judgment under conditions resembling those the organization faces, not for generic seniority.
- Strategic judgment and capital allocation
- Operating discipline at the required scale
- Board and investor communication
- Leadership team assembly and retention
- Behaviour under pressure and in transition
Board and stakeholder alignment
A CEO search involves more constituencies than any other appointment: the board, the chair, investors, the outgoing chief executive, and often the executive team. Misalignment between them is the most common cause of a stalled or reopened search.
We surface differences of view early, in the mandate stage, where they can be resolved — rather than at final interview, where they become expensive.
Private equity and portfolio company CEOs
Sponsor-backed chief executive appointments operate against a defined hold period and an explicit value creation plan. The profile that suits a founder-led business entering its first institutional phase is rarely the profile that suits a carve-out mid-integration.
We calibrate to the plan, the stage, and the exit horizon, and we assess candidates for their comfort with sponsor governance as well as their operating record.
Global CEO search
Leadership markets are not interchangeable. Availability, compensation structures, notice periods, and mobility differ materially between North America, Europe, the Middle East, Asia-Pacific, and Latin America.
We research cross-border mandates from first principles rather than assuming that a profile common in one market exists in the same form in another.
Confidential CEO appointments
Many chief executive searches take place while an incumbent is still in post. These mandates require disciplined confidentiality: controlled information, named handling, and outreach designed to protect both the organization and the executives approached.
Confidentiality is a condition of the work, not an option added to it.
